چکیده

از آنجا که بررسی و شناخت متغیرهای مؤثر بر بهزیستی روانشناختی از اهمیت بالایی برخوردار است، پژوهش حاضر با هدف بررسی رابطه علی غنی‌سازی کار- خانواده با بهزیستی روانشناختی با توجه به نقش واسطه‌ای تعادل کار- زندگی انجام شد. در این پژوهش 363 نفر(222 مرد و 141 زن) از کارکنان شرکت ملی حفاری ایران شرکت کردند. شرکت‌کنندگان پرسشنامه‌های غنی‌سازی کار- خانواده(WFE) ، تعادل کار- زندگی(WLB) ، خشنودی شغلی(JSQ) ، خشنودی خانوادگی(FSQ)  و سلامت روان(GHQ-12)  را تکمیل کردند. یافته‌های پژوهش حاضر نشان دادند که الگوی پیشنهادی از برازش نسبتا خوبی با داده‌ها برخوردار است. برازش بهتر از طریق اعمال شاخص‌های اصلاحی به‌دست آمد. نتایج همچنین حاکی از آن بود که بین غنی‌سازی کار- خانواده و غنی‌سازی خانواده- کار با بهزیستی روانشناختی و نیز بین تعادل کار- زندگی و بهزیستی روانشناختی رابطه مثبت وجود دارد. رابطه غیرمستقیم غنی‌سازی کار- خانواده و غنی‌سازی خانواده- کار با بهزیستی روانشناختی از طریق تعادل کار- زندگی نیز مورد تأیید قرار گرفت. بر این اساس می‌توان نتیجه گرفت که رابطه غنی‌سازی کار- خانواده و غنی‌سازی خانواده- کار با بهزیستی روانشناختی، تنها یک رابطه مستقیم نیست و تعادل کار- زندگی می‌تواند در این رابطه نقش واسطه‌ای ایفا نماید. توجه به راه‌های افزایش سرریزشدگی مثبت کار بر خانواده توسط مدیران سازمان، یکی از مهم‌ترین  مضامین عملی پژوهش حاضر است.

Since identifying the influential variables of psychological well-being is of significance, the purpose of this study was to investigate the causal relationship of work-family enrichment with psychological well-being, considering the mediating role of work-life balance. The participants of this study were 363 (222 males; 141 females) employees of NIDC who completed the Work-Family Enrichment Questionnaire (WFE), the Work-Life Balance Questionnaire (WLB), the Job Satisfaction Questionnaire (JSQ), the Family Satisfaction Questionnaire (FSQ) and the General Health Questionnaire (GHQ-12). Findings showed that the proposed model fit the data properly. Better fit and more meaningful results were obtained by using modification indices. The results also indicated positive relationships between work-family enrichment and family-work enrichment with psychological well-being and between work-life balance and psychological well-being. The indirect relationships between work-family enrichment and family-work enrichment with psychological well-being through work-life balance were supported.  Accordingly, it can be concluded that the relationships between work-family enrichment and family-work enrichment with psychological well-being is not a direct relationship, and the work-life balance can play a mediating role. Highlighting the ways of increasing positive spillover from work to family by managers is one of the important practical implications of the present study.
